Consider both short and long term organizational needs so that the person you hire today for any management or leadership position is someone who fits into your succession planning strategy. Here are 5 ways to hire the best candidate and usher in a new generation of leaders: 1)Focus on who they are, not what theyve done Assess accurately your own company culture so you have a baseline from which to evaluate a candidate. Hire someone who is interested in learning rather than in telling you how much they know. Look for their openness being willing to change their mind during the interview when you offer them new facts or scenarios. Put more weight on how they think, the values they exhibit and their determination to grow themselves and others over time rather than how well they have accomplished tasks in the past. 2)Determine how they progress from thoughts to action In Leadership Conversations: Challenging High-Potential Managers to Become Great Leaders, we detail the three primary indicators of future leadership potential. These include: Mindsets Perspectives Conversation type All three provide you with insight into how your candidate thinks and communicates to ensure their actions will connect and align them with others. See if the candidate has both the courage to do the right things as well as the character to do them, even when no one is watching. During the interview, ask: Tell me about a time you were tempted to take a shortcut in achieving your objectives, what happened? 3)Find the right mix of mindsets Discern how they frame their world and think through the job responsibilities you present to them. For instance: Do they see their job as fixing problems or creating opportunities? Do they naturally form trusted as well as transactional relationships? Depending on the culture of your organization and the context of the job, determine the percentage of time they devote to management (achieving short-term objectives) versus leadership (people orientation and creating an inspirational vision). Every manager and leader must understand and utilize both mindsets; yet the higher the position they hold, the more they must favor the leadership one. Have them take the assessmentduring the interview it takes only 2 to 3 minutes and provides instant results. 4)Use multiple conversation perspectives Powerful leaders ask great questions and experienced managers provide great answers. Look for balance between the candidate answering your questions and asking probing questions about the position and opportunity you are presenting. Ideally the interview is a dialog, not alternating monologs. Listen to the specific words they use and the types of questions they ask.Ensure that they are as interested in the big picture and other peoples needs as they are about themselves and their personal goals. Ask yourself if this is a well-rounded person who will embrace diversity and change and be innovative in dealing with todays turbulent environment, while also fulfilling the routine challenges of the position. Evaluate their level of curiosity by evaluating how well they prepared for the interview by researching you, the position and your company. Examine their individual capabilities and teaming instincts as well as their ability to see the big picture to see how well they are able to meet todays challenges. During the interview process, ask: How did you come up with the last great idea you implemented? What was your thought process to build upon the idea? 5)Focus on all four conversation types There are four Leadership Conversations: Building relationships Developing others Making decisions Taking action If the candidate focuses on decision-making and taking action, ask how he or she forms business relationships and develops their direct reports. Unless they also embrace building relationships and developing others, they will have difficulty rallying support when a tight deadline or difficult challenge looms. On the other hand, if they focus on building relationships and developing others, make sure they follow up on those conversations to make good decisions and take effective actions. Ask a series of interview questions such as: What is the best decision you ever made and how did you arrive at it? How well were you able to implement the actions based on that decision? How agile were you when the need to change direction became apparent? How did the decisions affect your relationships with your team and what did you learn while pursuing the project? The Ultimate Consideration The best hiring decision is based on how well the applicant builds your trust and respect, rather than on how much you like them. Being liked is a personal trait, while trust and respect are a reflection of leadership. If you finish the interview impressed with the applicants great questions and they respectfully pushed you into a learning zone, you have found the candidate to hire one who will be a future leader in your organization. If you want to feel better, you may want to ask for more hugs from your support network. A new study published in PLOS One found that hugs can provide the stress buffer your mood needs to stay uplifted.How hugs help us after a fight  For the study, the researchers interviewed 404 adults every night for two straight weeks about the conflicts they had, the hugs they received, and their general positive and negative effect throughout the day. They found that participants who had conflicts with another person showed a smaller decrease in positive emotions and a smaller increase in negative emotions when they also got a hug, compared with participants who did not get a hug. Both men and women benefited equally from the power of a hug.The participants were not asked from whom and from where they got their hugs, so there are still questions about the logistics behind ho w to give the most supportive hug.“We still have questions about when, how, and for whom hugs are most helpful,” Michael Murphy, one of the study’s authors, said in a  statement. “However, our study suggests that consensual hugs might be useful for showing support to somebody enduring relationship conflict.”If you are in distress, a friendly touch, when given consensually, can be a simple yet effective way to help your shaky body remember that you are cared for and loved. Other studies have found that hugging can lower the stress hormone cortisol.   “Just somebody simply touching our arm and holding it, buffers the physiological consequences of this stressful response,” Matt Hertenstein, an experimental psychologist, said. Before a high-stakes event, the comfort of a hug can even calm your nerves. One study found that 20-second hug from a partner lowered the heart rates of participants who had to give a public speech.Ultimately, when you remember that there is a suppor tive, loving world outside of your stressed brain, the everyday struggles of combative clients and difficult bosses become easier to bear.

March 1 is the deadline to submit nominations for each of these awards. The Henry Hess Award is given for best original technical paper presented to or published by the Society at least two calendar years prior to the year of award by a student or professional ASME member who was not yet 31 years of age at the time the paper was submitted to the Society. Joint authorship is permissible provided all authors meet the requirements. The Holley Medal is given for outstanding and unique acts of an engineering nature, accomplishing a noteworthy and timely public benefit by one or more individuals for a single achievement, provided the contributions are equal or comparable. The Melville Medal is the highest ASME honor for the best original paper published in the ASME Transactions during the two calendar years immediately preceding the year of the award. The Worcester Reed Warner Medal is awarded to an individual for outstanding contribution to the permanent literature of engineering. The contributions should be progressive ideas relating to engineering, scientific and industrial research associated with mechanical engineering; the design and operation of mechanical and associated equipment; industrial engineering or management, organization, operation, and the concomitants of each; or other subjects closely associated with those mentioned. Clear your schedule You want to make sure no one interrupts you during the phone screening. There is nothing worse than having a hiring manager ask you: “I can hear people talking in the background. Is this not a good time? Should we reschedule this call?” For the phone call interview, you want the hiring manager to know they are Priority #1. This also means having a high-quality phone and signal. Do not answer other calls or texts during your phone call interview. If you would like to test this yourself, record yourself talking while sitting down and standing up. You will hear the difference immediately. Record yourself when you are smiling and frowning, too. The sound of your voice can give away just how serious you are about the job. 4. Create a cheat sheet for yourself The one obvious benefit of a phone interview is that you cannot be seen. Keep your cover letter and resume out. Keep the company’s website open in front of you. You can also prepare questions you wish to ask at the end of the phone call interview. 5. Show your appreciation for the call When you are done with your phone call interview, please be sure to show appreciation for the call. Remember the people you are talking to have many more candidates to call. The way to stay on someone’s mind is to do the following: Be polite Be understanding of their schedule Keep the responses brief and relevant to the job And if you know the job is not for you politely stop the interview. Companies will remember the polite person who admits to being wrong for a job. You are showing integrity, respect, and awareness of your abilities. While a lot of advice tells you what to do in an interview were asking what are some definite donts of the job interview process? While there are certainly a lot of obvious answers to these questions, others are sometimes overlooked. Even some of the most qualified professionals have fallen victim to these mistakes at some point in their careers. 1.  Wrong outfit There’s an old saying in the business world: “Dress for the job you want.” Take this rule a step further during the interview. Dress for a job one or more steps above the one for which you are interviewing. Wearing a mini skirt or a t-shirt at a job interview shows a lack of professionalism. Think about the dress code for the position. As noted in a recent article in Business Insider, there are generally five levels of business attire, here are the top 3 for interviews below: If the job calls for business casual attire, dress in executive casual for the interview. This includes a blazer, slacks, and professional shoes such as  closed-toe pumps or laceless leather loafers. If the job is business attire, go Boardroom and make it extra with nice cufflinks, a solid tie and super shined shoes. 2. Using your phone Keep your smartphone in your purse, pocket, or briefcase, and don’t take it out for any reason. Dont forget to turn it off, as sound or vibration can distract you and the hiring manager. It’s rude and unprofessional to take it out and look at it during downtime between questions. Even having your phone in your hand or on the table is a sign that something on the phone is more important than the job you are interviewing for. Consider a job interview a no-phone zone from the moment you walk through the front door of the business to the moment you leave. (Yeah, that includes the waiting period) There is one single exception to this rule and it applies more to laptops and tablets than phones. Having your portfolio presented on a tablet or laptop is absolutely acceptable, especially in the tech space. 3.  Not finding your balance Sometimes, it isn’t what you say but how much you say that makes the biggest impression. Answers to questions should make a point right away, no BS. Efficiency is a good quality, and a potential employee who spends five minutes answering a simple question is anything but efficient. Stick to the three sentence rule: Unless the question involves explaining a detailed process, any answer longer than three sentences is probably too long. This rule also applies to anyone prone to giving answers that are too short. If an interviewer asks someone to describe themselves, or to give an example of a time they went above and beyond, they don’t want to hear a short answer. Just be sure to answer the question. 4.  Bad mouthing others It doesn’t matter what happened to you at a previous job. Your hiring manager only cares about your experience and how youll fit with their team. Your story of terror involving your last boss has no place at a job interview, it makes you seem like a drama magnet. Instead, focus on your career progression and desire to do something meaningful aka something you believe this employer is better suited to providing. If you didnt voluntarily leave your previous job, you still don’t need to bring up specifics.  Taking ownership of your history, good or bad, shows character so while you should never volunteer the fact you were fired, you should also never lie about it.  Hiring managers know that people lose their jobs for any number of reasons. 5. Not asking questions At the end of an interview, you have the opportunity to ask questions of the hiring manager. Having too many questions can be annoying and a waste of the interviewees time, but having no questions at all makes you come off as uninterested in the job. Asking thoughtful questions is a great way to end the interview on a positive note and give you a better idea of whether or not youd actually succeed in the position. Here are some sample  questions: What would be the biggest challenge facing the person who fills this role? How is success measured for this role? Why do you enjoy working here? Can you describe the company culture? Avoiding all of these job interview mistakes is a big part of  a successful interview that will ultimately win you the job.

How You Can Celebrate Success at Work How You Can Celebrate Success at Work Consciously, you know that you need to celebrate success at work and in your personal life, too. Celebration breeds more success and adds to the innate joy you experience when you take note of your accomplishments in the workplace. For example, when a baby learns to walk, everyone gathers around and claps and cheers for every step the baby takes- even when half of them result in the baby plopping to the floor. People celebrate the steps and the babys drive to try again. You expect a lot of failure in the process, but that doesn’t stop the celebration of every success along the way. But, somewhere along the line, people begin to forget to celebrate success. Or maybe they don’t forget- maybe they actively choose not to celebrate success because it seems silly or unnecessary, or the success isn’t big enough- so they don’t celebrate. But, just like with the baby learning to walk, celebrating success makes the process easier. And a heck of a lot more fun. These ideas will help you celebrate success at work. Celebrate the Small Successes When you land the $3 million contract, of course, you celebrate. But, what about the $300 one time customer? And what about getting the weekly report done early? You don’t want to throw a party with balloons and cake each time the weekly report goes out, or the customer calls are answered within two rings. The celebration would soon become tedious, and people would avoid succeeding in order to avoid the embarrassment. Or, people would become immune to the joy of celebration because of its predictability and feelings of entitlement. But, you do need to celebrate some little things. Just like the baby who gets claps and cheers for their first few steps but not for every step they ever take, you need to celebrate the first successes. So, when you hire a new employee you celebrate the small accomplishments. The first time they finish a transaction on their own? Point out their success, “Great job. You did everything exactly right.” The first presentation, the first report, the first little success gets celebrated. Your voice of encouragement tells the new employee that she’s on the right track. Often, when you start a new job, you’re not quite sure what the expectations are so celebrating little successes helps a new employee know that she’s on the right path. Does the Accomplishment Have to Be Perfect for You to Celebrate? Is a baby’s first step the same as Usain Bolt’s gait when he runs the 100-meter dash? Of course not, but you still celebrate. Point out the good and correct the bad. Make sure that you don’t try to force a feedback sandwich- where you’re making up positive things to sandwich the negative feedback you need to give. People see through that formula and learn to ignore your praise because anytime they receive praise, they know its a prelude to criticism. But, if you’re sincere in your praise and with your helpful negative feedback, this can result in an employee who learns what she needs to know and makes changes when necessary. Celebrating Group Success at Work In the business world, it’s often a team that creates a successful outcome, even if just one person’s name is on the project. Think about it- when you put together that great sales presentation that landed the big client, did you do it all by yourself? Chances are, you didn’t. You may have given the presentation, but who designed the product, gathered the data, did the testing, developed the marketing plan, and wrote up the sales contract? It probably wasn’t you- it was a whole team of contributing employees. While most accomplishments in the workplace are a group success, only the salesperson gets the commission for landing the new client. That’s fair because that’s how the compensation structure is set and everyone signs up for that, but that doesn’t mean that the whole team shouldn’t celebrate the success. Simply acknowledge that everyone on the team contributed to this success and that you need their continuing hard work to achieve true success- a long time happy customer. Don’t ever forget that the person who makes the presentation and gets the credit is not often the person who did the work behind the presentation. Sometimes, managers even steal credit for work that their team did. This is demoralizing and likely to result in unhappy employees. Give credit where credit is due. How Do You Celebrate Success in the Workplace? While you know you need to praise successes, sometimes the how is elusive. While celebrations need to reflect your company culture and the degree and contribution of the success, these ideas will help get you started celebrating success at work. Use Verbal Praise: Sometimes just saying “Thank you. You did a great job.” is enough. Offering this praise in a public setting enhances the celebration and the employees feeling of recognition. Make your praise specific and as timely as possible. Saying, “Good job with that customer last week” is nice, but what customer are you talking about? Instead, if you can’t say it at the moment, try to give details, “Do you remember that customer who complained about the thread count in the sheets? You did a great job helping her and ultimately getting her to make a purchase and leave. That was awesome.” Provide Written Praise: A nice email to the individual can go a long way. A nice email to the whole group praising that employees success can go even further. An email to an entire team that celebrates their success is amazingly effective in influencing future employee behavior and contributions.Hold a Celebration Party or Event: For bigger successes, a party is often appropriate. You dont have to provide an open bar and live entertainment kind of party, but a “Hey everyone, great job on the year-end reports. I know it was a long slog, and we had to work a lot of overtime to get them done accurately on time, but we did it. So, on Friday, we’re having a celebratory lunch. Thanks a lot for your hard work.” Of course, for super big achievements, a super big party could also be an appropriate  celebration. For smaller achievements, that are still worth noting, provide pizza and salad in the break room. Give Employees a Bonus: Money talks and money celebrates. Many companies have year-end bonuses that are dependent on overall company success and individual success. Those are great, but sometimes the bonuses are so detached from the actual work that they don’t seem like a celebration. Often, they become expectations, which means that they cease being a celebration at all and become a part of expected compensation- like every paycheck. Consider providing smaller bonuses in the year for a big success. Again, make sure to include the whole team. Remember to adjust how you celebrate to your company culture. If you always have lunch on Fridays, a celebratory lunch won’t mean as much as it would in a company that doesn’t provide regular food. A $50 bonus for a grocery cashier is a nice celebration. The same $50 to a senior director won’t be as appreciated. Overall, when you celebrate success at work, you encourage your employees to keep performing at a high level. I thought he was headed in the wrong direction, and when he asked for our opinions, I told him what I thought.Unfortunately, I was the only one in the room who thought he was headed for trouble because everyone disagreed with me.
